Great question. We've changed brokerages twice in our careers. The first time was from a big box to a boutique. We made the move due to some drama we were experiencing and a toxic environment, we also saved a significant amount of money. We stayed with that boutique firm for 2 years. We were still experiencing drama, and again a bad environment, so we made another change. Both changes were actually unplanned. We are now with a mid-sized company and very happy!
As for qualities in a broker? I want someone who is knowledgeable and who has good people and leadership skills. Someone who will encourage me to grow and to grow my business.
Resources like training, coaching and technology, and the culture is great too.

Personal fit. Dissatisfaction with the current office.
I'd see the support - in terms of education, training, systems, technology and then what split the broker offers.
The broker should have a record of success and the office should provide an outstanding working environment.
